Plus pr\u00e9cis\u00e9ment, la capacit\u00e9 \u00e0 accompagner les femmes et les hommes dans ce que le changement vient bousculer : culture, habitudes, rep\u00e8res, posture, motivation.<br>C\u2019est pour cela que les directions RH jouent d\u00e9j\u00e0 un r\u00f4le d\u00e9terminant dans ces phases de transition. Leur mission d\u00e9passe largement la mise en \u0153uvre : elles cr\u00e9ent les conditions pour que le changement devienne possible, concret et durable. Ce sont elles qui consulteront les cabinets de management de transition.<br>Pour ce faire, le mod\u00e8le de Kurt Lewin, avec ses 3 \u00e9tapes \u2013 \u00ab Unfreeze, Change, Refreeze \u00bb \u2013 auxquelles s\u2019ajoute une quatri\u00e8me, plus r\u00e9cente (\u00ab Update \u00bb), reste un cadre d\u2019action simple et pertinent. Le manager de transition cr\u00e9e la prise de conscience<\/h2>\n\n\n\n<p>C\u2019est la phase o\u00f9 tout commence. Avant de changer quoi que ce soit, il faut aider les \u00e9quipes \u00e0 comprendre pourquoi on ne peut plus continuer comme avant. Les DRH le savent : pas de transformation sans une adh\u00e9sion \u00e9motionnelle et rationnelle au projet.<\/p>\n\n\n\n<p>Cela suppose :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Des temps d\u2019\u00e9coute terrain pour identifier les blocages ;<\/li>\n\n\n\n<li>Un r\u00e9cit clair et partag\u00e9 du \u201cpourquoi du changement\u201d ;<\/li>\n\n\n\n<li>Des relais internes cr\u00e9dibles pour porter le message.<\/li>\n<\/ul>\n\n\n\n<p>Ainsi, le management de transition peut renforcer ce travail. Par son regard externe et sa neutralit\u00e9, le manager de transition peut faciliter les discussions sensibles, l\u00e9gitimer le discours port\u00e9 par la DRH et ouvrir un espace d\u2019adh\u00e9sion sans mettre en tension la ligne manag\u00e9riale.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">2. Le manager de transition accompagne les bascules terrain<\/h2>\n\n\n\n<p>Une fois le mouvement enclench\u00e9, il faut accompagner concr\u00e8tement les \u00e9quipes dans leurs nouvelles pratiques. Les DRH orchestrent d\u00e9j\u00e0 de nombreux dispositifs : formations, accompagnement des managers, communication interne\u2026 Mais ils savent aussi combien le quotidien op\u00e9rationnel peut ralentir ces dynamiques.<\/p>\n\n\n\n<p>C\u2019est pourquoi, \u00e0 ce stade, l\u2019appui d\u2019un manager de transition peut \u00eatre utile pour :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Acc\u00e9l\u00e9rer la mise en \u0153uvre des parcours de formation et de coaching ;<\/li>\n\n\n\n<li>Faciliter des pilotes terrain et les rendre visibles ;<\/li>\n\n\n\n<li>Servir de \u201cchef d\u2019orchestre temporaire\u201d qui s\u00e9curise les ajustements et soutient les managers de proximit\u00e9.<\/li>\n<\/ul>\n\n\n\n<p>Finalement, le manager de transition ne se substitue pas aux RH ni aux managers internes : il agit comme un catalyseur, qui fluidifie et donne du rythme.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">3. Le manager de transition consolide les acquis<\/h2>\n\n\n\n<p>Le danger du changement n\u2019est pas seulement l\u2019\u00e9chec : c\u2019est aussi le retour en arri\u00e8re, souvent par habitude ou confort. Le manager de transition installe une dynamique d\u2019adaptation continue<\/h2>\n\n\n\n<p>Dans le monde actuel, on ne peut plus \u201cfiger\u201d un mod\u00e8le comme en 1947. Les DRH travaillent d\u00e9j\u00e0 \u00e0 rendre les organisations plus apprenantes et agiles. La quatri\u00e8me \u00e9tape \u2013 \u00ab Update \u00bb \u2013 consiste \u00e0 inscrire l\u2019adaptation dans la culture, pour que le changement devienne un r\u00e9flexe.<\/p>\n\n\n\n<p>Cela implique :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Des barom\u00e8tres r\u00e9guliers pour \u00e9couter le terrain ;<\/li>\n\n\n\n<li>Des communaut\u00e9s de pratiques pour capitaliser sur l\u2019exp\u00e9rience ;<\/li>\n\n\n\n<li>Une offre de formation continue, accessible et adapt\u00e9e aux \u00e9volutions.<\/li>\n<\/ul>\n\n\n\n<p>C\u2019est pourquoi le manager de transition peut, dans cette phase, installer les bonnes boucles d\u2019apprentissage, transmettre des outils simples, et permettre \u00e0 l\u2019organisation de poursuivre seule le mouvement.<\/p>\n\n\n\n<p>Trop souvent, la sortie du manager est improvis\u00e9e ou pr\u00e9cipit\u00e9e. Or, c\u2019est <strong>la phase la plus sensible pour s\u00e9curiser l\u2019apr\u00e8s-mission.<\/strong> Une mission r\u00e9ussie est une mission qui <strong>laisse derri\u00e8re elle une organisation plus autonome, mieux outill\u00e9e, plus claire dans ses r\u00f4les.<\/strong><\/p>\n\n\n\n<h4 class=\"wp-block-heading\">a)&nbsp;&nbsp;&nbsp;&nbsp;&nbsp; Anticiper d\u00e8s la moiti\u00e9 de la mission<\/h4>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Identifier les relais internes \u00e0 former ou impliquer<\/li>\n\n\n\n<li>Pr\u00e9parer le recrutement (profil, timing, passation)<\/li>\n\n\n\n<li>Formaliser les outils, documents, process utilis\u00e9s<\/li>\n<\/ul>\n\n\n\n<h4 class=\"wp-block-heading\">b)&nbsp;&nbsp;&nbsp;&nbsp;&nbsp; Organiser une phase de transmission<\/h4>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Co-animation avec le successeur<\/li>\n\n\n\n<li>Atelier de capitalisation (restitution des enseignements, guide des bonnes pratiques)<\/li>\n\n\n\n<li>Point de cl\u00f4ture avec le sponsor + COMEX<\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\">Manager de transition \u2013 RH\u00a0: un duo gagnant<\/h2>\n\n\n\n<p>La r\u00e9ussite d\u2019un projet de transformation ne d\u00e9pend pas seulement d\u2019un bon plan : elle repose sur la qualit\u00e9 de l\u2019accompagnement humain, donc du manager de transition s\u00e9lectionn\u00e9, et donc finalement du cabinet de management de transition qui est aux manettes.<\/p>\n\n\n\n<p>Les DRH en sont d\u00e9j\u00e0 les architectes naturels. Mais parce qu\u2019une transformation impose souvent une intensit\u00e9 et un rythme difficile \u00e0 tenir sur le long terme, l\u2019appui d\u2019un manager de transition peut \u00eatre pr\u00e9cieux.<\/p>\n\n\n\n<p>Le mod\u00e8le de Lewin rappelle l\u2019essentiel :<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>Cr\u00e9er l\u2019envie,<\/li>\n\n\n\n<li>Accompagner l\u2019action,<\/li>\n\n\n\n<li>Consolider les acquis,<\/li>\n\n\n\n<li>Installer une culture d\u2019adaptation.<\/li>\n<\/ol>\n\n\n\n<p>Ainsi, les DRH en posent les fondations chaque jour. Le manager de transition, lui, vient en soutien, pour renforcer, acc\u00e9l\u00e9rer et s\u00e9curiser.
